Gosselin/Martin Associates is changing.  

After 18 years of retained searches and more than 425+ placements in healthcare facilities management, we are altering our approach to adapt to changing markets and workforce demographics. Gosselin/Martin Associates is introducing the Partnered Search.

The Gosselin/Martin Associates Partnered Search is an innovation in health facilities recruitment. It is a collaboratively based, Guaranteed Maximum Price (GMP) contractual arrangement. The organization maintains control and cost economy over the recruitment project while accessing Gosselin/Martin’s industry-leading knowledge and resources.

Why the change?

It’s an employee’s market

The facilities employment market is changing rapidly. Consider:

  • Trends related to employee longevity are shifting negatively for employers; 
  • Management shortages are common-place; 
  • Employee loyalty is fading:
  • Retirements are increasing;
  • Counter-offers to keep employees in their roles are frequent;
  • Vaccine mandates are diminishing some staff; 
  • Offer “Ghosting” increases.

Further:

1. According to the US Bureau of Labor Statistics, the median employee tenure for men was 4.3 years and for women, 3.9 years (January 2020). 

Looking deeper into the numbers, the median tenure of workers ages 55 to 64 (9.9 years) was more than three times that of workers ages 25 to 34 years (2.8 years).   

2. By 2030, all Baby Boomers will be at least 65 years old. Why is this significant? Boomers occupy the majority of director positions in healthcare facilities management, and typically stay longer in their roles than other generations. 

It is no longer a trend for organizations to have difficulty locating facilities management talent. It is a reality.

With any search, the hiring organization seeks to fill their vacated role by attracting qualified applicants via their internal team. 

But the health facilities leadership role is unique. Human Resources departments routinely find that candidates who respond to their opportunity do not meet organizational needs and, increasingly, have no hospital experience.  

We know organizations like to retain control of the search process. In the Partnered Search, the organization’s internal team partners with and has access to G/MA’s industry-leading expertise, insight, knowledge, and access to hospital candidates. 

Small details matter in a depressed candidate market to attract interest. We know the small details of this role. Some quick examples.

  1. We were working on a Director recruitment. We reviewed the hospital’s job description and it posted working hours as 7:00 am – 7:00 pm. That’s an automatic candidate turn off. Directors know they are on call all day, but work-life balance still matters to them.  
  2. A community-based hospital listed not only a degree, but a Master’s Degree, as required for their Director role. We asked our client why. Nobody knew. The Master’s requirement was removed. 
  3. We were recruiting for a role and I received this email from a contact. Hey Pete, *** has a bad reputation in the region.  You will be better off getting some one from out of the area as local folks are reluctant to apply. I thought you should know.

Q: What is a Partnered Search?

The organization maintains control and cost economy over the recruitment project while accessing Gosselin/Martin’s industry-leading knowledge and resources.

With any search, the hiring organization seeks to fill the vacated role by attracting qualified applicants via their internal team. But the health facilities leadership role is unique. Human Resources departments routinely find that candidates who respond to their opportunity do not meet organizational needs and, increasingly, have no hospital experience.  

While attracting candidates without hospital qualifications to the Director role, organizations are also resistant to invest in fee-based, compensation-based search agreements. 

Organizations like to retain control of the search process, we know this. So, in our Partnered Search the organization’s internal recruitment team partners with and has access to G/MA’s industry-leading expertise, while maintaining cost control. In addition, and significantly for the organization, the Partnered Search provides industry-specific expertise, insight, access, and, importantly for our clients, candidates with hospital experience during the search process.

Q: What factors created the concept of the Partnered Search?

The facilities employment market is changing rapidly. Trends related to employee longevity are shifting negatively for employers. There are management shortages. Employee loyalty is fading. Retirements are increasing. Open positions are frequent. The market is ripe for a Partnered Search approach. Consider:

Q: What is the benefit of a Partnered Search?

We have worked as hospital employees and as consultants to hospitals. We understand the role. From developing department structures and job descriptions to job postings, salary reviews, screenings, and candidate rankings, the Partnered Search is a collaboration.

With a GMP developed, together, we navigate the search process of defining, soliciting, ranking, and hiring the most qualified professional. G/MA will provide experienced candidates who meet the needs and requirements of the role. Still, the organization is under no obligation to hire those candidates or pay an additional fee to Gosselin/Martin.

Q: Will the hiring organization have access to Gosselin/Martin’s network?

Yes. Clients will have access to over 10,000 health facilities professionals in our network. Clients will also have access to Gosselin/Martin’s Associates Career Hub Network. Significantly, Clients can compare G/MA applicants to applicants attracted through their Human Resources Department and make the best choice for them.

Q: How is the Partnered Search agreement structured?

The Partnered Search provides a Guaranteed Maximum Price to the client. G/MA will develop an initial fee. Once approved, we partner with the organization during the Consultative Phase of the recruitment.  It is a measure twice, cut once approach to find the most appropriate long-term candidate. 

Under the Partnered Search agreement, the organization has no requirement to hire a candidate(s) G/MA provides. However, if the institution hires a candidate supplied by G/MA, there will be an additional fee but that is, again, at the control of the organization.  

Q: Does Gosselin/Martin conduct Partnered Searches only?

After 18 years of retained searches and more than 425+ placements in healthcare facilities management, we have altered our approach to adapt to changing markets and workforce demographics. As a result, we conduct Partnered Searches only, with limited exception.
